战略人力资源管理与新产品开发绩效的关系研究

摘要: 摘要:虽然大量研究都发现战略人力资源管理可以提高企业绩效,为企业带来竞争优势,但目前对战略人力资源管理和企业新产品开发绩效之间关系和影响机制的研究十分缺乏。本文以中国制造业企业的151组CEO-人力资源经理配对数据为样本,实证分析了战略人力资源管理措施对新产品开发绩效的影响及其作用机理。基于资源基础论的观点(Resource-based View),研究结果表明:战略人力资源管理对新产品开发绩效具有显著的正向影响;公司创业在战略人力资源管理和新产品开发绩效的关系中起着中介作用;创业导向正向调节战略人力资源管理与公司创业之间的关系。本文从理论上丰富了战略人力资源管理和新产品开发绩效的关系研究,实践上对企业提高新产品开发绩效具有重要的启示作用。

Abstract: Abstract:There exists much research that suggested that strategic human resource management (SHRM) can improve firm performance and build competitive advantage. Nonetheless, it is not yet known whether and how SHRM influences product innovation performance. This study was conducted among 151 chief executive officers and human resource managers from Chinese manufacturing firms to test the impact of SHRM on product innovation performance. The results show that SHRM has positive influence on product innovation performance. Corporate entrepreneurship mediates the relationship above. Moreover, entrepreneurial orientation moderates the relationship between SHRM and corporate entrepreneurship, and corporate entrepreneurship also mediates the moderated relationship among SHRM, entrepreneurial orientation, and product innovation performance. This paper enriches the studies that focus on the SHRM-product innovation performance linkage. The findings of this paper also have implications for the improvement of product innovation performance.
