Many different approaches, almost all of which use some form of regression, have been used to study the issue of gender equity in university faculty salaries. One major point of contention in ail of these approaches is whether faculty rank, which is university conferred, should be included as a predictor variable. Two illustrations are presented to demonstrate how omitting faculty rank as a predictor variable from gender equity studies of university faculty salaries can lead to incorrect conclusions concerning gender discrimination. The first illustration uses hypothetical data constructed so that there is no difference in salary due to gender. However, when faculty rank is not included as a predictor variable in the regression model, there is a significant difference in salary due to gender. The second illustration uses actual data from a study of gender equity in pay at Bowling Green State University. This data set is used to construct a new data set that is totally free of gender bias. When a regression model omitting faculty rank is fit to this gender bias-free data, again a significant difference in salary due to gender is present. Therefore, it is recommended that faculty rank be included as a predictor variable in any model used to study gender equity relating to salary.  相似文献

This paper presents estimates of the gender salary gap and discrimination based on the most recent national faculty survey data. New estimates for 1999 indicate that male faculty members still earn 20.7% more than comparable female colleagues. Depending upon which decomposition technique is employed, the portion of this gap attributable to discrimination is 17% or, 19–23%. Both estimates of the unexplained salary gap are lower than previous estimates. Furthermore, application of the Juhn technique shows that differences in salary structure, especially between research and liberal arts institutions, constitutes an important determinant of the relative gender pay gap between institutional types.  相似文献

The issue of sex discrimination in faculty employment has become a prominent legal and political concern, necessitating the development of objective empirical methods to determine the existence of patterns of discriminatory treatment. In this study, regression techniques are employed to apply the equal pay for equal work interpretation of the fair employment doctrine. Specifically, faculty promotion and salary policies at the University of Texas at Austin are analyzed to determine whether male and female faculty members are rewarded equally for equal academic qualifications and performances. This regression analysis tends to support the discrimination hypothesis with respect to both promotion and salary policies.  相似文献

Female faculty earn 24 percent less than male faculty; 17 or 41 percent of this differential is attributable to discrimination, depending on the particular set of salary determinants used. Unlike previous investigators, this study does not find discrimination in favor of minority faculty members. Factors which comprise the bases for salary increases and adjustments at major research universities have long been topics of conversation and supposition. Based on responses from over 12,000 faculty members, this paper reviews, by faculty rank, items which are likely to contribute to salary and suggests that faculty members can follow certain strategies which are more likely than others to bring a financial reward. There have been numerous lawsuits within higher education brought by females over pay inequity and many articles have been written on the topic. Although not as prevalent, there have been some recent instances where male faculty have claimed—with some degree of success—that the process used by their institutions to make salary adjustments for females was unfair and led to reverse pay discrimination. In this paper, we examine some of the legal issues and statistical approaches surrounding claims of reverse sex discrimination in pay in the field of higher education. We begin by reviewing the way in which legal cases examine sex discrimination in pay in academe and the different approaches that institutions can take to remove pay disparities for women. We show that across-the-board salary adjustments for women are less likely than individualized salary adjustments to raise concerns about the salary determination process and possibly reverse discrimination, and lead to lower costs to the institution. These differences arise regardless of the salary model specification used by an institution when making salary adjustments. Finally, we use a model developed by the plaintiffs in a salary equity study at one institution to demonstrate the effects of using different adjustment methods on the total cost to the institution when making salary equity adjustments for both genders.An earlier version of this paper was presented at the seminar series for the Institute of Higher Education, University of Georgia. Holding higher education personnel accountable for measurable outcomes is a relatively new phenomenon. Assessing the performance of administrators may well provide needed and appropriate information about the functioning of the university, but it may represent high stakes assessment for individuals; that is, measures of administrative effectiveness may be tied to promotion, salary augmentation, contract renewal, or dismissal. Little previous research exists, however, on the assessment of administrators' performance in higher education (Gmelch et al., in press; Seldin, 1988). We develop an evaluation model for assessing and monitoring the effectiveness of academic deans and directors, using generalizability theory (i.e., an approach that focuses on identifying multiple sources of error in performance assessment) as a basis for developing more accurate assessment procedures. We illustrate this approach using faculty and staff assessments of their deans' leadership effectiveness. We also provide guidelines for improving the quality of assessments by adjusting various aspects of the evaluation model.  相似文献

Building upon earlier work by Camp, Gibbs, and Masters II, (1988). The Journal of Higher Education 59(6): 652–667 and Wenger and Girard, (2000). Research in Higher Education 41(2):195–207, we present a model for allocating funds for salary increases to faculty lines within an academic unit at a public research university. The model first divides available funds into three separate amounts, based on the unit norms adopted by the faculty of the academic unit. These norms define the relative effort levels to be placed on teaching, scholarship, and service. The model enables individual faculty members to negotiate different effort levels for the respective activities. Within each of these activities, specific weights can be assigned to different types of accomplishments. The result is a flexible approach that allows fair and predictable salary increases to be assigned on the basis of criteria that have been agreed to by the faculty of the academic unit.  相似文献

The purpose of this study was to describe the experiences of Hispanic faculty involved in physical education teacher education programs at predominantly White colleges and universities in the United States. The study was positioned in the theoretical framework of organizational socialization. Participants were Hispanic (n = 6) faculty from various kinesiology-based programs in tenure-track positions at institutions of higher education in the United States. Data were collected via semi-structured interviews and transcribed, triangulated, and analyzed with constant comparative procedures. We uncovered the following themes: (a) underrepresented, (b) socialized, and (c) cultured and determined. The study’s findings magnify the need for faculty and administrators to heighten their awareness and implement strategies to improve the organizational socialization of Hispanic faculty, particularly at predominantly White doctoral-granting colleges and universities. This means, for instance, identifying strategies to recruit, prepare, retain, and mentor Hispanic faculty at such institutions.  相似文献

Professional staff of colleges and universities usually do not have the kind of clearly defined paths for advancement that are available to members of the faculty. The results of a survey examining opportunities for professional staff are presented in this article. Information obtained from the survey was organized into five categories: (a) job classification system, (b) salary and wage schedules, (c) job-performance evaluation process, (d) promotion process and (e) incentive programs, and these categories were used as a basis for comparing responding universities. The conditions of employment of professional staff at selected state universities are presented and recommendations are provided for improving the upward mobility of members of this vital support group.  相似文献

This retrospective study evaluates early semester predictors of whether or not community college students will successfully complete blended or hybrid courses. These predictors are available to faculty by the fourth week of the semester. Success is defined as receiving a grade of C- or higher. Failure is defined as a grade below a C- or a withdrawal. Method: Seven variables available to faculty are considered: gender, degree sought, students’ academic level, attendance for the first 4 weeks of face-to-face classes, scores on orientation extra credit assignments, grades on the first quiz, and grades on an early semester reflective essay. Logistic regression is used to evaluate the power of seven variables to predict successful course completion in 15 sections of two business courses: Introduction to Marketing and Marketing Research. Three hundred forty-three students were included in this study. Results show that completion of optional extra credit assignments offered during the first 2 weeks of the semester and performance on the first quiz are significant predictors of successful course completion. These results suggest that students’ self-regulation skill or learning presence in the community of inquiry model is a strong predictor of student success. A faculty-based model like the one presented here can help faculty to enhance their students’ chances of success by highlighting factors that predict successful course completion early in the semester.  相似文献

A parity-equity model was developed for estimating the influences of a comprehensive list of factors classified as rational or nonrational equity and parity (marketplace). In a multiple regression analysis of faculty salaries for two years, the parity-equity model accounted for 86% of salary variance: over 60% by professional rank; approximately 16% by other rational equity factors; 3% by college and departmental parity; 3% by college and department affiliation; and 1% by nonrational equity factors. This model is recommended for studying, year-to-year changes in salary policies and for checking the importance of each factor in salary increase deliberations.  相似文献

The purpose of this study was to develop a logistic regression model for the prediction of school enrolment of Kenyan children with intellectual disabilities. The initial set of predictors included three demographic variables (child's gender, child's level of intellectual disability, and parents' level of education) and six factors of parents' expectations and beliefs about future outcomes and education of children with intellectual disabilities. Previous research implicated some of these concepts in school enrolment of children with disabilities in African countries without providing a particular prediction model. The hypothesised factor structure of the instrument developed in this study was tested by using a confirmatory maximum likelihood factor analysis. A stepwise logistic regression was conducted with the initial model including all nine predictors of school enrolment of children with intellectual disabilities in Kenya. Significant predictors in the final logistic regression model were (a) parents' expectations about social acceptance of the child, (b) parents' bias against educating children with intellectual disabilities, (c) parents' beliefs about a segregated school option, (d) parents' beliefs about the appropriateness of the child's school education, and (e) parents' level of education.  相似文献

Affirmative action and other efforts to combat sex discrimination in higher education have focused on rank and salary differences within institutions. Academic women, however, tend to receive relatively low pay in part because they are concentrated in the lower-paying institutions. Since multivariate controls of factors such as institutional type, control, size, selectivity, and curricular emphases do not eliminate this negative relationship, the hypothesis of a direct link between institutional pay scales and faculty sex ratios is strengthened. These results suggest that eliminating sex bias in faculty pay within individual institutions will not achieve salary parity for academic women until higher-paying institutions recruit more women faculty, or until institutions with higher proportions of women faculty upgrade their pay scales.  相似文献

This paper empirically evaluates Caplow and McGee??s (The academic marketplace, 1958) model of academia as a prestige value system (PVS) by testing several hypotheses about the relationship between prestige of faculty appointment and job satisfaction. Using logistic regression models to predict satisfaction with several job domains in a sample of more than 1,000 recent social science PhD graduates who hold tenure-track or tenured faculty positions, we find that the relationship between prestige of faculty appointment and job satisfaction is modified by PhD program prestige. Graduates of high prestige PhD programs value prestige more highly and graduates of low prestige programs value salary more highly. We explain our findings by incorporating reference group theory and a theory of taste formation into our model of the academic PVS, which identifies PhD programs as sites of socialization to different tastes for prestige (a process of cultural transmission) in addition to their well recognized role in transmission of human and social capital. We discuss practical and theoretical implications of our findings in relation to efforts to measure PhD program quality and to understand the structure of academic labor markets.  相似文献

A linear causal model is postulated and path analysis procedures are used to examine the direct, indirect, and total influence of 39 variables (grouped into eight general measures) on the salaries of 24.461 faculty members associated with virtually every discipline and type of postsecondary institution in the academic community. The results show wide variation in the relative influence of characteristics of postsecondary institutions and the personal and professional characteristics of faculty members on faculty salaries. The implications of these findings are discussed and specific guidelines are provided to assist those interested in examining the external and internal consistency of the faculty salary structures of their respective institutions.  相似文献

The analysis of salary equity-parity in institutions of higher education typically involves the use of multiple regression analysis to determine predicted salary and the residual differences between predicted and actual salary. Multiple regression analysis forces the variable weights throughout the salary structure to be uniform, permits only one criterion or dependent variable to be examined at a time, restricts the coordinates to those provided by the variables as measured, and as customarily used, treats qualitative or discrete variables as if they were continuous, assuming ordinality of the numbers used. Two multivariate alternatives to regression analysis are presented, canonical analysis and multiple discriminant analysis, both of which define new coordinate systems for evaluation of dimensions underlying salary decisions.Presented at the 23rd Annual Forum of the Association for Institutional Research, Toronto, May 1983.  相似文献
