Neo-liberal reforms in higher education have resulted in corporate managerial practices in universities and a drive for efficiency and productivity in teaching and research. As a result, there has been an intensification of academic work, increased stress for academics and an emphasis on accountability and performativity in universities. The paper proposes that while managerialism in modern universities is now the norm, corporate approaches have disempowered academics in their institutions and reduced productivity because they ignore the nature of academic work. Using Foucault’s conception of power relations in institutions, policies that directly affect academic work such as workload allocation and performance management are identified as key ways in which power is exercised in universities. The paper reports on a case study in one university which explored the relationship between the academic workload allocation and performance management policies and concludes that a more balanced power relationship is needed in which academics can have more influence over these key processes which control their work so they preserve the self-managed aspects of academic work and the intrinsic motivations driving their careers.  相似文献

Despite the widespread use of performance-based management in higher education, empirical research on its actual impact has remained scarce, particularly in Europe. With agency theory as a framework, our study utilised survey data collected from Finnish universities in order to explore the influence of performance management on perceived teaching and research performance of senior academics. Our findings suggest that, although academics hold a quite positive view of performance measurement as such, this attitude does not correlate with perceived high performance in either teaching or research. Moreover, our results suggest that perceived high performance among academics still relates primarily to acknowledgement from the academic community and academic achievement rather than to measurement and financial incentives.  相似文献

This article aims to widen the empirical evidence about the determinants of Spanish academics’ publication productivity across fields of study. We use the Spanish Survey on Human Resources in Science and Technology addressed to Spanish resident PhDs employed in Spanish universities as academics. Productivity is measured as the total number of publications in a three‐year period. We show how personal and academic variables explain differences in productivity within universities and fields of studies and across fields of research. Female workers report lower productivity than their male counterparts, but family responsibilities do not explain this gender gap. The type of contract and tenure or rank do not seem to have any influence on productivity. Researchers seeking professional promotion rather than altruism or personal satisfaction are more productive and young scholars publish more than their older counterparts. Additionally, we find a certain research‐teaching trade‐off and some nuances in the predictors of publication productivity across birth cohorts and fields of study. Finally, international cooperation is one of the most relevant determinants of the number of publications, regardless of the birth cohort. The institutional context in the Spanish research system as regards requirements for promotion and the assessment of research outcomes may contribute to the understanding and interpretation of our results.  相似文献

Abstract

Recent studies of academic work have identified increasing pressures on universities and academics throughout the world. These pressures relate to such factors as diminishing resources available to the higher education sector, widening diversity of the student clientele, moves for increased accountability and tensions between the research and teaching goals of academic work. Among the pressures being placed on the teaching component of academic work are the need for increased accountability of teaching performance and the need to update professional competence related to teaching. This paper reports a study of a selected group of academics — relatively junior staff who have participated in significant professional development activities related to their teaching. The data provided by the interviews with these academics allow a glimpse at their academic lives and how they fit teaching and professional development related to teaching into their working lives. The study highlights how these academics structure their work around their teaching commitments and how, although they make time available for professional development related to their teaching, this is done in response to the activities offered rather than as a proactive component of their career planning.  相似文献

The paper considers whether, and if so how, research evidence can permeate the world of higher education (HE) management in publicly funded institutions. The paper explores the author's experience of two recent research projects (1998–2000 and 2004) on aspects of managing UK HE institutions and issues arising from the preparation of the HE element of a third study of leadership and public service change agendas in education and health during 2004. Despite the topicality in education and other public services of debates about evidence‐based practice, there is little indication that this debate has permeated HE management qua management. The paper utilises Bourdieu's work on academics and social and cultural capital to explore why manager‐academics may resist taking the findings of research seriously in relation to their own work. It is suggested that, where there is reluctance to learn from research, this may reflect the changing nature of HE, the status of HE research as an academic field and form of academic capital and the relative paucity until recently of training in management for most UK manager‐academics.  相似文献

The Australian academic profession is more differentiated than is acknowledged in national and institutional policies and academic roles are more diverse than many academics themselves may recognise. However, the evolution of the nature and purposes of the profession and its implicit diversification have been incremental and largely unplanned. A consequence of this piecemeal approach is the attitudes and pressures on academic staff uncovered by this study, including a widespread intent to leave the Australian higher education sector for other work, or work in overseas universities. The study is based on a large-scale survey of over 5,500 academics across 19 Australian universities, and explores the attitudes, motivators and career plans of the present academic workforce in Australia.  相似文献

Some universities rely on their élitism as one mechanism to attract and retain talented faculty. This paper examines two groups of élite and non‐élite universities and the mediating effect that work engagement has on affective commitment and intention to quit. Findings indicate partial support for the mediating effect of work engagement in the non‐élite group but no support in the élite university group. The implications of these diverse results are posed for the management of academics in élite and non‐élite universities, suggesting that a ‘one size fits all approach’ to performance outcomes does not always fit.  相似文献

Higher education systems in many parts of the world are experiencing the emergence of policies for knowledge transfer (KT). KT policy discourse reflects attempts to make universities more responsive to the needs of the knowledge economy and can be seen as a trend towards extracting a greater contribution from universities to the economy and society as a whole. This paper explores some of the practical tensions associated with operationalisation of KT policy with an institutional case study. Discourse analysis of university documents, and interviews with managers and academics, highlight the struggle between policymakers and academics around development of a KT strategy. The case reveals the potential pitfalls of adopting a commercially-oriented approach to KT in a service-oriented academic community. Effectively capturing the academic community's sense of service to the community in policy design may be one way of ensuring success and ensuring that KT policy is not ‘lost in translation’.  相似文献

Academic work is changing fast, as is the work of other professionals, because of challenges such as accountability and regulations frameworks and globalised academic markets. Such changes also have consequences for everyday academic practice and learning. This paper seeks to explore some of the ways in which academic work is changing by opening the ‘black-box’ of everyday academic work and examining the enactment of academics’ everyday learning. The paper draws on a study of everyday academic practice in the social sciences with respect to the institution, the department and the discipline. Assuming a sociomaterial sensibility, the study also sought to understand how academics’ learning is enacted in everyday work. Within three universities, fourteen academics were work-shadowed; social, material, technological, pedagogic and symbolic actors were observed and, where possible, connections and interactions were traced. The paper illuminates through two stories from the study how specific practices and meanings of disciplinary academic work are negotiated, configured and reconfigured within and beyond the department or meso-level, attending to resistance and rejection as well as accommodation and negotiation. The paper responds to educational concerns of professional (here, academic) learning by foregrounding both the assembling and reassembling of academic work and the enactment of learning.  相似文献

The study is an analysis of gender and power in British universities. It draws from a lifetime of experience of the difficulties encountered by those women who do reach senior decision-making positions in academic institutions, in the UK and overseas. It spans a period of forty years which begins with women as an unassimilated minority among student populations and moves to an analysis of their opportunities for shared control beneath the glass ceilings of the levels they attain as established academics. A survey of the incumbents of senior management roles in universities reveals few women. Fewer attain honorific positions. Suggesting that the observations made represent an improvement on the past, the paper presents two case studies of the implications of senior administrative work for academic women's professional lives. The first is of a small university weighted in favour of a narrow band of technological disciplines and the second a large mainstream university with many women staff. From here, commenting on external influences in Britain and elsewhere, the paper concludes by suggesting: ways in which women's leadership in academic institutions might be encouraged; the role of the professional bodies in monitoring and promoting this; and the learning required by women themselves to become effective as leaders for change once in position.  相似文献

This study investigates changes to academic work life under recent employment reform in the Chinese Mainland. It employs a mixed-methods research approach, first conducting a survey of 1,770 teachers at nine universities in Mainland China. These nine universities consist of first-tier, second-tier, and ordinary universities. Next, through a qualitative research approach, 60 teachers at three of the nine universities were interviewed. Teachers from the departments of management, information technology, education, and physics were interviewed, reflecting a variety of work conditions. Our study finds that the employment reform, with its stress on quantitative research output, has led to further restrictions on academic work and the standardization of academic development. The new measurements have led to a crisis of confidence and dignity for many senior teachers. Great pressure has also been placed on younger academics, who receive very limited promotion opportunities. This study offers a significant theoretical contribution to discussion on the changing academic work life and has policy implications for higher education personnel policy in China.  相似文献

This study explores Korean academics’ changes in research productivity by career stage. Career stage in this study is defined as a specific cohort based on one’s length of job experience, with those in the same stage sharing similar interests, values, needs, and tasks; it is categorized into fledglings, maturing academics, established academics, and patriarchs. Academics’ research productivity in each career stage is analysed, and these characteristics are compared across academic disciplines. In addition, the factors influencing research productivity in different career stages are examined. The results indicate that research productivity among academics changes according to their career stage, and its pattern differs across academic disciplines. Thus, there is a need to provide proper reward systems or career development programs in consideration of such differences.  相似文献

This study intends to gain an understanding of the sources of stress among women academics in research universities of China. Studies have shown that, compared with their male counterparts, women report higher level of stress in work/family conflicts, gender barriers and career development. Based on the results of this study, the following conclusions can be drawn about their particular stress experiences. Firstly, women academics perceived the demands for career development as highly stressful. The main career challenges for them include the need for renewing knowledge, lack of research productivity, and slow career progress. Secondly, gender related barriers increased pressure on women academics. These barriers are difficulties in getting into male-dominated networks, social stereotypes of women, and gender discrimination in promotion. Finally, women academics experienced more difficulties in fulfilling both academic work and family roles. The main conflict situations pertained to “performing both work and family roles very well,” “children’s education and future” and “lack of time to satisfy personal interests and hobbies.”  相似文献

This study investigates the role of social capital in raising research productivity in academic institutions. Social capital as a strategic resource embedded in social relationships can be utilised towards decreasing pressures from external environmental conditions, such as the global financial crisis. A survey was sent to academic staff in five universities in Victoria, to collect data regarding their frequency of communications and research productivity. The findings indicated that there is a significant and positive correlation between social interactions and research productivity. Regression analysis demonstrated that social interactions as an independent variable predict research productivity of academics.  相似文献

In this paper, the author reports on an analysis of an Australian university’s assessment procedure. The procedure – a major governance document of the university – is deconstructed by way of a Foucauldian discourse analysis in order to consider how students and academics are governed. There were three major findings. The dominant discourse operating in relation to student assessment was that of administration; a finding consistent with previous work in this area and at other universities. The main subject position in this discourse of administration is one of silence for the academic and of a performer for the student, one who is rewarded with the award of a degree if the performance is satisfactory. The passion to learn and to teach is nowhere to be found in this administrative discourse, one not unique to the said university, indeed one that flourishes in Western universities today.  相似文献

One consequence of globalisation is the demand on academics to better prepare students for work and life in an interconnected world through curriculum internationalisation. Many academics are hesitant, resistant, or ill-prepared to engage with curriculum internationalisation. This paper explores how this can be addressed by reconfiguring the way academic developers engage with academics within their teaching/program teams at the discipline level. Drawing on Star Trek and nomadic space, we theorise a participatory, situative approach to engaging disciplinary academic teams in the internationalisation of the curriculum process. We illustrate this from our work with teaching/program teams in two Australian universities.  相似文献

Current developments in tertiary education settings are resulting in a second wave of academics using on-line technologies in their teaching, providing universities with a considerable professional staff development challenge. The case study presented here illustrates one way of responding to this challenge. Overall, the literature suggests that professional development that is discipline-specific and located in a community-of-practice is more likely to be relevant and productive than a centralized, decontextualized approach. We propose an alternative hybrid model of 'professional engagement' for on-line teaching that attempts to build on existing discipline-specific workplace structures. This includes recruiting academic on-line teaching advisers for each school in the faculty, showcasing existing exemplary practice, and setting up 'professional engagement groups' with a support team. The main advantages of the model are its responsiveness to patterns of academic work and to the immediate needs of academics, the way it enhances the visibility of exemplars of academic work, its cost-effectiveness and scalability, and the complementarity of local and centralized support systems. Limitations include the time needed to build up such staff engagement, an apparent lack of visibility, and difficulty in measuring outcomes.  相似文献
