This paper focuses on the notion of the learning space at work and discusses the extent to which its different configurations allow employees to exercise personal agency within a range of learning spaces. Although the learning space at work is already the subject of extensive research, the continuous development of the learning society and the development of new types of working spaces calls for further research to advance our knowledge and understanding of the ways that individuals exercise agency and learn in the workplace. Research findings suggest that the current perception of workplace learning is strongly related to the notion of the learning space, in which individuals and teams work, learn and develop their skills. The perception of the workplace as a site only for work-specific training is gradually changing, as workplaces are now acknowledged as sites for learning in various configurations, and as contributing to the personal development and social engagement of employees. This paper argues that personal agency is constructed in the workplace, and this process involves active interrelations between agency and three dimensions of the workplace (individual, spatial and organisational), identified through both empirical and theoretical research. The discussion is supported by data from two research projects on workplace learning in the United Kingdom. This paper thus considers how different configurations of the learning space and the boundaries between a range of work-related spaces facilitate the achievement of personal agency.  相似文献

The article presents a thematic review of the recent research on workplace learning. It is divided into two main sections. The first section asks what we know about learning at work, and states four propositions: (1) the nature of workplace learning is both different from and similar to school learning; (2) learning in the workplace can be described at different levels, ranging from the individual to the network and region; (3) workplace learning is both informal and formal; and (4) workplaces differ a lot in how they support learning. The second section focuses on workplace learning that is related to formal education. Different models of organising work experience for students and the challenges of creating partnerships between education and working life are described. It is concluded that the worlds of education and work are moving closer each other and that the integration of formal and informal learning is an essential prerequisite for developing the kinds of expertise needed in response to the changes taking place in working life.  相似文献

This article explores the strengths and weaknesses of Lave and Wenger's concept of ‘legitimate peripheral participation’ as a means of understanding workplace learning. It draws on recent ESRC‐funded research by the authors in contemporary workplace settings in the UK (manufacturing industry and secondary schools) to establish the extent to which Lave and Wenger's theories can adequately illuminate the nature and process of learning at work. The new research presented here, which was located in complex institutional settings, highlights the diverse nature of patterns and forms of participation. Case study evidence is used to identify individual and contextual factors which underpin and illuminate the ways in which employees learn. The paper argues that whilst Lave and Wenger's work continues to provide an important source of theoretical insight and inspiration for research in to learning at work, it has significant limitations. These limitations relate to the application of their perspective to contemporary workplaces in advanced industrial societies and to the institutional environments in which people work. These complex settings play a crucial role in the configuration of opportunities and barriers to learning that employees encounter.  相似文献

The current study investigates the learning of student teachers in alternative programmes in which they combine a teaching job with an in-service teacher-training program at the university. The aim of this paper is to explore which work-related and training-programme related factors facilitate the learning of these teachers-in-training in the workplace. Starting from the framework of the Job-Demands-Control-Support model, a total of 11 teachers were interviewed. Results of the qualitative analyses indicated that high levels of job demands, autonomy and social support were important for in-service student teachers’ learning in the workplace. Social support and guidance from colleagues in the workplace seemed more relevant for learning than the support and guidance from the supervisors from the teaching program at the university. Implications for practice and for further research are discussed.  相似文献

This paper analyses two perspectives, a macro and a micro perspective, on changes in the workplace in relation to workplace learning. It critically evaluates what kind of phenomena both perspectives can account for. Research from a macro perspective focuses on changes in economy or on organisational change. It helps to explore the role of lifelong learning and workplace learning in society as well as to define required competences in different professions. Research from a micro perspective focuses on individual reactions to changes in one’s own workplace. It helps to explain how changes in daily work affect knowledge and skills on the individual or group level. It is argued that the micro perspectives is advantageous if educational goals are pursued which aim at fostering workplace learning and competence development. Examples for empirical research are provided which illustrate the potential of a micro perspective on workplace changes and workplace learning.  相似文献

In the knowledge economy, many companies are well aware of the vital need to maintain the professional expertise of their workers at a high level. Though there have been a lot of research studies in the areas of professional expertise and workplace learning, few examined the learning pathways novice workers went through to become experts in their professions. Most of the research studies on expertise focused on the nature of expertise and few on its development. As for workplace learning research, most studies focused on the learning resources and methods workers used and the affordances of the workplace in making learning possible. Based on the accounts of expertise development collected from individual information technology (IT) workers in Hong Kong, this paper proposes a four-phase model of professional expertise development in the workplace and discusses its similarities to and differences from extant theories of expertise and skill development.  相似文献

Job rotations have existed as a means of developing individual knowledge and skills since the industrial revolution, and in today's dynamic global workplace, they afford organizations an opportunity to manage changing psychological work contracts and employee desires for self‐managed careers. Through the systematic mining of psychology, business, management, and educational databases, this literature review provides a summary of job rotation practices, individual and organizational benefits, likely costs associated with job rotations, and implications for practitioners. Findings indicate that while employees seek learning and marketability over job security and stability, organizations strive to maintain continuity and internal growth and development of their workforce. Job rotations can appease both individuals and organizations through enhanced knowledge and skills, facilitation of greater job satisfaction, and identification of individual strengths for optimal organizational performance. However, these benefits come at a price to the individual and the organization in the form of increased work/life conflict, potentially higher training costs, and possible lower work unit morale. Conclusions are presented on the practical implications and recommendations for implementing job rotations and integrating the practice into performance improvement models.  相似文献

The interest in research focusing on learning taking place at work, through work and for work has considerably increased over the past two decades. The purpose of the paper is to review and structure this wide and diverse research field. A tentative holistic model—the 3-P model of workplace learning—is presented, in relation to which the following six lines of research are identified: (1) studies describing the nature of workplace learning, (2) research on work identities and agency in workplace learning, (3) studies on the development of professional expertise, (4) analyses of competence development in education–work contexts in vocational education and training as well as in higher education, (5) research on communities of practice, and (6) research on organisational learning. The research lines and the holistic 3-P model should be seen as analytic tools for understanding the diversity in workplace learning research. They may also serve as a kind of map for individual researchers, helping them to locate their main areas of interest in this broad field of research and to outline research designs for future studies.  相似文献

In Finnish VET, students’ work experience is explicitly defined as workplace learning, instead of the practice of already learnt skills. Therefore, vocational students’ learning periods in the workplace are goal-oriented, guided and assessed. This paper examines the characteristics of students’ workplace learning and compares them with the characteristics of employees’ workplace learning. The data were collected with an Internet questionnaire from final-year vocational students (N = 3106). In total, 1603 students (52 %) answered the questionnaire. The data were analysed using quantitative methods. The results indicate that features typical of employees’ workplace learning can also be found in student learning as well. However, VET-related workplace learning has a number of characteristics that have not been brought to light in research on employees’ workplace learning thus far. We suggest that in developing educational practices it would be useful to draw on some of the features of workplace learning such as the use of collaboration and shared practices; conversely for workplace practices it would be useful to draw on some of the features of educational practices. For example, by utilising the structures of students’ workplace learning system presented in this study, learning at work could be transformed towards more goal-directed, guided and assessed activity.  相似文献

Action learning in a workplace context, focused on projects relating to real business needs, is the basis of the management seminars offered by the BOSNO (in Dutch, ‘BedrijfsOpleiding voor Samenwerkende Nederlandse Ondernemingen’[Company training for Dutch companies working in cooperation with each other]) consortium in The Netherlands. In the seminars, managers from participating companies work in teams on multiple‐step problem analysis and solution strategies, supported by workplace coaches. The teams also interact with each other so that peer learning is stimulated. To extend the BOSNO management seminar model in both depth and flexibility, a new approach called e‐BOSNO was designed in which a web‐based learning support environment played a critical role. This paper describes the e‐BOSNO design process and gives results from the first cycle of e‐BOSNO. The results showed the participants to be much more active and interactive than in previous e‐BOSNO seminars, even though there were fewer face‐to‐face meetings. Workplace‐oriented learning occurred and was shared in a way which makes it available for reuse in subsequent e‐BOSNO seminars.  相似文献

This paper analyses and discusses different constraints on workplace learning, vocational development and formation of identity. We ask how the learning and development of vocational identities are related to the various learning constraints and restrictions present in the socio-cultural contexts of the workplace. The study utilizes 20 interviews of industrial designers and nursing staff in Finland. The data on the vocational students was collected with Internet questionnaires (N?=?1125) from these two fields; technology and transport, and social services and health care. The results indicated that constraints on learning and professional/vocational identity development at work were mainly social in nature among employees as well as students. Therefore, we suggest that the most necessary conditions for workers’ and students’ learning are related to the feeling of “weness” that arises from individuals’ active participation in the social community.  相似文献

Within teacher education, it is widely recognised that internships play a major role in preparing prospective teachers. The current research examines if the learning activities students’ undertake in the workplace can be explained by students’ goal orientation and their perceptions of the workplace. In addition, it will be investigated whether this model is predictive for students’ academic achievement. Participants in this study were 464 bachelor students enrolled in teacher education. The results from the structural equation modelling show that students’ learning goal orientation is an important predictor for students’ learning activities and academic achievement. Students with a higher learning goal orientation demonstrate a more active approach towards their learning. Regarding the context, some positive relations between work-related variables such as job demands and job control on the one hand and students’ learning activities on the other hand were identified, but their relationship was more limited than expected.  相似文献

Limited research has addressed the issue of truckdrivers and their performance regarding highway safety in terms of reduced number of crashes per driver. The primary purpose of this study was to determine how tractor trailer truck drivers' job performance could be improved while at the same time ensuring increased revenue for the transportation companies employing them. The target population for this study comprised of tractor‐trailer truck drivers employed by a leading transportation company in the United States. The data used in the study included demographic, human capital, compensation and workplace variables. The results of this study should be useful to several individuals, organizations and the entire U. S. economy. The transportation companies should benefit by knowing the factors that predict good job performance for the drivers. This should assist management in designing work conditions or other activities that promote good performance in terms of reduced crashes and improved productivity of the drivers.  相似文献

Although research has widely recognized the relationships between formal and informal learning and job performance, empirical studies have not paid sufficient attention to these relationships. In addition, there is little understanding how individual perceptions toward learning influence the relationships between the aforementioned two types of learning and job performance. In the present study, it was proposed that formal and informal learning can influence job performance. Moreover, in the relationships between formal and informal learning and job performance, the value of learning at work was considered as a mediator. With a sample of employees from small and medium-sized enterprises in South Korea, the research showed that formal and informal learning influences job performance through the value of learning at work. Based on the results of the study, several implications were discussed.  相似文献

Most learning in the workplace occurs while pursuing working rather than learning goals. The studies at hand aimed to identify task characteristics that foster learning in the workplace. Task characteristics are supposed to exert a major effect on the learning potential. However, the fact that learning is more often than not a rather unconscious by-product of working poses methodological challenges because respondents might not be capable of accurately recalling daily work experiences. Diaries were applied in order to bring measurement closer to the processes. Three diary studies were conducted in the field of office work within vocational education and training, with trainees requested to record particular work tasks several times a day. Each diary record, i.e., each work task, required a rating of ten standardized items relating to task characteristics including the perceived learning potential of the present task. Eighteen trainees aiming to become retail salespersons recorded 488 work tasks, 10 trainees aiming to become bank clerks recorded 1,113 work tasks, and 20 trainees aiming to become industrial clerks recorded 573 work tasks. The aim of these studies was to explain the variance in the perceived learning potentials from further task characteristics using regression analyses. The extent of the explained variance ranged from 46.6 % in study 1 to 77.8 % in study 3. Interestingness, novelty, assistance from others, and feedback turned out to be the best predictors, whereas scope of action even showed negative influences. Practical implications for workplace learning as well as methodological recommendations for using diary methods in the workplace are discussed.  相似文献

This article reports on the findings of a planned workplace health promotion intervention, and the aim is to identify conditions that facilitated or restricted the learning to promote health at an emergency care department in a Swedish hospital. The study had a longitudinal design, with interviews before and after the intervention and follow-up interviews one year after the intervention. Data were collected through individual interviews with employees and managers, in total 69 interviews. In addition, data were collected from documents. The study provided insight into conditions which were found to act as expansive and restrictive reinforcements for learning to promote health. The conclusion is that the workplace health promotion intervention was shaped by conditions that existed outside the local workplace level which restricted the workplace health promotion. Nevertheless, collective employee-driven activities had the capacity to facilitate learning for change in order to create a health-promoting workplace. The advantage of combining theories of learning and workplace health promotion provided a holistic analytical view of learning to promote health at work and helped to uncover and monitor changed conditions during a planned workplace health promotion intervention.  相似文献

对大学生工作场所学习效果评价内容做出科学选择,不仅要从相关的理论研究成果中汲取营养,而且要从目前高校的实践中找到务实的方向。通过调查两所广东地方高校的校企协同育人实验班,发现尽管不同高校、不同专业选择的学习效果评价内容各具特色,但也不可避免地存在一定的局限性。为克服这种局限性,在对学习的本质与工作场所学习理论研究成果进行梳理分析的基础上,根据社会发展对大学生的要求,构建了以工作过程知识、基本工作能力、工作学习态度为主要结构的大学生工作场所学习效果评价内容框架,每个架构都包括了两级内容,确定了较强可操作性的具体标准。  相似文献

This paper explores possibilities for more democratic approaches to researching learning in and through everyday workplace practices. This links with a concern with who is able to speak in representations of learning at work, what is able to be spoken about and how knowing, learning and experience are inscribed in theories of workplace learning. I propose that Rancière’s notion of ‘the distribution of the sensible’, which draws attention to an aesthetic dimension of experience, knowledge and politics, provides a useful way of exploring learning in and through everyday workplace practices. The approach points to the possibility of knowledge without hierarchies and a shift from a knowledge – ignorance binary. An understanding of experience as aesthetic enables accounts of learning which counter the story of destiny in literature on learning in and through everyday practice. It also points to a very different way of doing academic research. The presupposition of equality is the point of departure in this approach and the purpose of research is the verification of equality (rather than the verification of oppression). The paper makes a significant contribution to literature on learning in and through everyday workplace practices by disrupting a prevailing view that knowledge is necessarily tied to identity.  相似文献

Workplace learning is considered an effective strategy for the development of vocation, career and professional identity. Dual training programs, in which learning at a vocational school and learning at work in a company are combined, are seen as strong carriers for skill formation processes. In this study we explore workplace learning in dual training programs in Dutch higher professional education. To gain an understanding of these learning environments and processes, a qualitative multiple case study was conducted in seven sectors. The findings show substantial differences in learning environments between and within sectors. However, cooperation between school and practice is minimal in all of the cases. Although students develop personal and job-related competencies that are useful for daily work routines, they acquire hardly any profound theoretical knowledge at the workplace. School fails to direct workplace learning. Given the considerable share of workplace learning in dual training programs, and the demands to higher professional education graduates in terms of being able to solve complex problems and develop new knowledge during their career as reflective practitioners, it is important that these shortcomings are resolved. More promising alternatives for workplace learning environments and questions for further research to improve workplace learning in higher professional education are discussed.  相似文献

Foundation degrees (FDs) involve the fusion of academic and vocational paths in higher education (HE) qualifications; the challenge for academics and employers is the credible assessment of the student’s workplace learning. Focusing to the workplace enables participants to learn from their daily routines encountered at work. The challenge is to help them demonstrate learning from experience within the workplace, by developing their ability to think at a higher level. A vital aspect of using workplace learning in partnership with employers/sector skills councils is that the learning is valid to the role. In response, the programme development group, which was composed of academics and employers, felt that workplace tasks (WPTs) would allow students to demonstrate role development through experiential learning at work. Therefore, this article uses a pilot case study (n = 16), using a focus group methodology, to discuss the assessment of the WPTs within a FD and the students’ perception towards this form of assessment. Findings show that participants value WPTs, they motivate participants to learn and improve their self‐esteem, however, some groups need specialist skills training where workplace competence is required.  相似文献
