Drawing from qualitative data gathered at two correctional facilities, this paper empirically illustrates employee reactions to organizational contradictions in a total institution and advances a theoretical model positing that organizational tensions may be framed as complementary dialectics, simple contradictions, or pragmatic paradoxes—each accompanied by attendant organizational and personal ramifications. The analysis suggests that organizations can create structures in which employees are more likely to make sense of organizational contradictions in healthy ways and avoid the debilitating reactions associated with double binds. Specifically, through metacommunication about organizational tensions (for instance, manifest in role play enactment of contradictory occupational goals), employees are better able to understand the paradoxes that mark work life and make sense of them in emotionally healthy ways.  相似文献

“职业倦怠”是当今压力型社会的一个主要话题。通过对南京高校教师的“职业倦怠”研究,发现高校教师这一知识型员工已经存在一定程度上的职业倦怠现象,其中,个人成就感降低问题最为严重,情绪衰竭问题也较严重,去人格化尚不严重,但也呈现出一定的发展势头。因此,应该高度重视并缓解高校教师的“职业倦怠”。  相似文献

Burnout among service providers working with vulnerable populations can lead to a deterioration in well-being, high turnover of workers and a decrease in levels of services. The current study proposes a new threat-benefit theory (TBT) as predicting experiences of burnout and personal accomplishment among social workers working with immigrants. Based on the theory of human values (Schwartz et al., 2012) and extending Integrative Threat Theory (Stephan & Stephan, 2000), TBT suggests that the local population perceives immigrants not only as threatening but also as beneficial for the receiving society and that this threat/benefit appraisal is related to personal values held by the individual. In a study carried out among 358 social workers in Israel, findings supported a conceptual model in which threat appraisal, toward immigrants from the Former Soviet Union (FSU) and Ethiopia, predicted higher levels of burnout and benefit appraisal predicted greater feelings of personal accomplishment and lower levels of burnout. In addition, findings showed that (1) immigrant groups were appraised as both threats and benefits to the receiving society; (2) appraisal of threat was predicted by lower levels of values of universalism, benevolence, self-direction and higher levels of power, tradition and conformity; (3) appraisal of benefit was predicted by lower levels of values of self-direction and power (Ethiopian immigrants) and higher levels of conformity and tradition (FSU immigrants).  相似文献

The present study examined how teachers functioned as first responders in a natural disaster and their perceptions of their emotional management both in the immediate aftermath of a large earthquake and their personal and professional functioning 18 months after the disaster. Employing a mixed-methods design, the results showed mixed effects for earthquake related factors and emotional management in associations with personal and professional functioning. The findings point to the importance of teacher training in emotional management and the role that school management can play in training teachers for their role as first responders and sensitively managing their post-disaster work environment.  相似文献

Based on self-determination theory, this study proposes and tests a motivational model of intraindividual changes in teacher burnout (emotional exhaustion, depersonalization, and reduced personal accomplishment). Participants were 806 French-Canadian teachers in public elementary and high schools. Results show that changes in teachers’ perceptions of classroom overload and students’ disruptive behavior are negatively related to changes in autonomous motivation, which in turn negatively predict changes in emotional exhaustion. Results also indicate that changes in teachers’ perceptions of students’ disruptive behaviors and school principal’s leadership behaviors are related to changes in self-efficacy, which in turn negatively predict changes in three burnout components.  相似文献

Teacher strain is seen typically as a phenomenon within the job domain. Drawing on effort-recovery theory as well as on research on work–family conflict and motivational interference, we propose that intrapsychic conflict between different life domains also contributes to teachers' emotional exhaustion. Findings based on self-reports of 234 teachers show that particularly the negative impact of work on teachers' private life related positively to their emotional exhaustion, and that this effect is mostly mediated by motivational interference effects in the social domain. Hence, adequate leisure experiences and detachment from work seem to be crucial to prevent prolonged emotional strain.  相似文献
