工作不安全感对组织公民行为的影响效应研究——以组织支持感为调节变量

摘    要:已有理论与实证研究结果未能明确工作不安全感与组织公民行为间的关系。以组织支持感作为调节变量,并基于多维度的工作不安全感视角来对工作不安全感与组织公民行为间的关系进行权变性考察。运用调节层级回归分析方法对所收集到的787份有效问卷进行统计分析。结果显示:工作丧失不安全感、过度竞争不安全感对组织公民行为具有负向预测作用,薪酬晋升不安全感、人际关系不安全感则对组织公民行为具有正向预测作用。此外,在过度竞争不安全感与组织公民行为的消极联系间,组织支持感起到了正向调节的作用,但在薪酬晋升不安全感、人际关系不安全感与组织公民行为的积极联系间,组织支持感均起到负向的调节作用。研究综合社会交换理论、理性选择理论以及组织公民行为的动机理论对以上结果进行全面分析。

Abstract:This paper researched on the relationship between job insecurity and organizational citizenship behavior and the moderating effect of perceived organizational support. Data collected from 787 Chinese employees indicated that POS had positive moderating effect between the negative relationship of insecurity of excessive competition and OCBO, while between the positive relationship of insecurity of payment and promotion and OCBI, OCBO, as well as between the positive relationship of insecurity of interpersonal relationship and OCBO, POS, which had negative moderating effects. The reasons for the above results were comprehensively discussed based on the social exchange theory, rational choice theory and motivational analysis of OCB.
