高校学习型科研团队的绩效提升关键影响因素与作用机理

摘    要:科研团队绩效对高等院校科学研究具有重要影响。基于组织学习理论,指出科研团队的绩效影响因素有四个基本维度,即变革型领导能力、团队凝聚力、团队学习能力、科研制度匹配。这四个维度综合起来可以构成一个科研团队绩效提升的理论模型,阐明了学习型科研团队绩效提升的三种作用机理:变革领导能力与团队学习能力共同作用提升科研团队的凝聚力;团队学习能力作为中介,提升科研绩效的促进机制;科研制度对团队建设和绩效提升的匹配效应。

Abstract:The achievement of scientific research team has important implications in situations of higher learning.Based on organizational learning theory,the paper points out that the factors affecting the achievements of the research team have four basic dimensions: the transformational leadership,team cohesion,team learning ability,scientific research system matching.These four dimensions together form a theoretical model to enhance the achievement of team,which expounds three kinds of mechanism to enhance achievement of learning team: the transformational leadership and team learning ability together enhance team cohesion;as an intermediary,team learning ability is a promoting mechanism to achievement;scientific research system has a matching impact to construction of team and achievement.
