摘    要:沉默行为是组织吸纳谏言渠道的绊脚石,知识型员工作为给企业建言献策的重要支柱,出于职业安全考虑选择保持沉默,不仅自身使命难以完成,且结果往往与其初衷相悖。本研究基于京津冀区域知识型员工调查数据,运用层级回归法探讨知识型员工沉默行为对其职业生涯成功的影响,并验证领导授权在沉默行为与职业生涯成功间的中介作用。实证研究表明:员工沉默行为对其职业生涯成功具有显著负向影响,且领导授权在员工沉默行为与职业生涯成功关系中起完全中介作用。

Abstract:Silence behavior is the stumbling block for organizations to absorb expostulation. Knowledge staff should provide suggestions for the development of enterprises, yet they choose to remain silent for occupational safety. As a result, it is not only difficult to complete their own mission, but also that the results are often contrary to their original intention. Based on the survey data of knowledge workers in beijing-tianjin-hebei region, this paper explores the influence of employee silence behavior on his career success and examines the mediating effect of leadership authorization on the relationship between the employee silence behavior and career success by hierarchical regression method. Empirical study shows that employee silence behavior has significant negative influence on his career success, and leadership authorization acted as a mediator between employee silence behavior and career success.
