中国背景下知识型员工的心理契约结构研究

摘    要:在以往研究回顾的基础上,先后对 40家企业中的 562名知识型员工进行心理契约的调查。探索性因素分析的结果表明,知识型员工的心理契约中的组织责任由物质激励、环境支持和发展机会三个维度构成,员工责任由规范遵循、组织认同、创业导向三个维度构成。而且,知识型员工心理契约的三维结构模型在验证性因素分析中得到了验证。最后,文章对研究的结果、意义以及未来的研究方向进行了探讨。

Abstract:Based on the through review of the past research on psychological contract, this paper investigated 562 knowledge employees of 40 companies with psychological contract scale. The result of exploratory factor analysis (EFA) revealed that the organization’s obligation of psychological contract consisted of economic motivation, contextual supports and development opportunity, while the individual’s obligation consisted of rules keeping, organizational identity and entrepreneurship orientation. Furthermore, the three dimensions model of knowledge employee’s psychological contract was testified in the confirmatory factor analysis (CFA). At last, the paper discussed the application, the meaning of the research and the direction for further researches.
