苛责式领导与员工组织公民行为:领导-部属交换的中介作用

摘    要:通过146份国有企业的调查问卷,探讨了苛责式领导影响员工组织公民行为的作用过程,尤其是领导-部属交换的中介作用。研究结果表明:领导-部属交换在苛责式领导影响员工组织公民行为的过程中起着完全中介的作用,苛责式领导与领导-部属交换的相关性不受员工权力距离感知的调节,讨论了本研究的实践意义与研究的局限性。

Abstract:The relationship between abusive employers and employees' organizational citizenship behavior (OCB) is explored within a sample of 146 employees of a stated-owned enterprise. The empirical results show that:leader-member exchange (LMX) fully mediates the relationship between abusive employers and employees' OCB,and the relationship between abusive employers and LMX is not influenced by followers' perception of power distance. It also clarifies the reliability and limitation of the research.
