幼儿园教师职业适应:现状、问题与对策 ——以华南地区G市为例

摘    要:职业适应不仅直接影响着幼儿园教师的职业认同和专业成长,更会影响到学前教育事业的可持续发展。对G市22593名幼儿园教师的调查发现,幼儿园教师职业适应整体水平较高,教师职业心理适应、职业关系适应、专业知识适应、专业能力适应、职业环境适应之间相互影响,教师职业适应在年龄、教龄、初始学历、岗位等方面存在显著差异,不同办园性质、不同评估等级、不同规模幼儿园教师职业适应存在显著差异。为此,要完善幼儿园教师待遇保障体系,合力构建良好职业环境;强化分类指导与培训,有针对性地提高各类幼儿园教师群体职业适应水平;关注园际差异,努力提高相对薄弱幼儿园教师职业适应水平。

Occupational Adaptation of Kindergarten Teachers:Current Situation,Problems and Countermeasures:A Case Study of City G in South China

Abstract:Occupational adaptation not only directly affects the professional identity and professional growth of kindergarten teachers,but also affects the sustainable development of preschool education.A survey of 22593 kindergarten teachers in city G finds that the overall level of occupational adaptation of kindergarten teachers is relatively high;that teachers’occupational psychological adaptation,occupational relationship adaptation,professional knowledge adaptation,professional ability adaptation and occupational environment adaptation are mutually influenced;that teachers’professional adaptation has significant differences in age,initial educational background,teaching age and post;and that there are significant differences in the occupational adaptation of teachers in different kindergartens of different types,different assessment levels and different scales.Therefore,it is necessary to improve the treatment guarantee system for kindergarten teachers and jointly create a good professional environment,strengthen classified guidance and training to improve the occupational adaptation level of various kindergarten teachers in a targeted way,pay attention to the differences between kindergartens,and strive to enhance the occupational adaptation level of relatively weak kindergarten teachers.
