检验了员工新职业生涯取向对组织情感承诺的差异化影响。研究结果表明:员工自我引导取向对组织情感承诺有正向影响,员工价值观驱动取向对组织情感承诺的影响不显著,员工无边界意识对组织情感承诺有正向影响,员工组织间流动偏好对组织情感承诺具有负向影响。职业发展机会、可雇佣性在员工自我引导取向对组织情感承诺的影响中具有完全的双重中介效应;可雇佣性在员工无边界意识对组织情感承诺的影响中具有完全中介效应。  相似文献

通过对330名知识型员工进行问卷调查,探讨了知识型员工资质过高感知与知识分享行为和情感承诺的关系,并检验了组织支持感在其影响过程中的调节效应。结果表明:1资质过高感知能够显著正向预测知识型员工的知识分享行为,显著负向预测知识型员工的情感承诺;2组织支持感在知识型员工资质过高感知和知识分享行为之间具有调节作用,在资质过高感知和情感承诺之间的调节作用不显著。  相似文献

人际不信任作为判断人际关系质量的重要标准会导致知识隐藏,但至今鲜有研究探讨二者之间的内在机制,削弱了实践指导性。依据情感事件理论和心理所有权理论,重点关注消极情感在人际不信任影响员工知识隐藏行为过程中的中介作用,以及员工知识心理所有权在上述关系中的调节作用。通过对324个样本的层级回归分析发现:(1)消极情感部分中介人际不信任对员工知识隐藏行为的影响;(2)知识心理所有权不仅对消极情感与知识隐藏行为之间的关系具有显著的调节作用,而且显著调节人际不信任通过消极情感影响员工知识隐藏行为的中介作用,表现为员工的知识心理所有权水平越高,消极情感在人际不信任和员工知识隐藏行为关系间的中介作用越弱。  相似文献

以不同雇佣关系为研究背景,运用理论推导方式分析比较了不同雇佣关系对知识型员工的影响,提出不同雇佣关系对知识型员工激励因素影响的假设,并采用实证方法验证了部分假设。研究表明:知识型员工个体成长受不同类型雇佣关系的影响不显著;工作自主性、业务成就感和金钱财富等激励因素在不同雇佣关系中所受到影响程度略有差异;投资不足型雇佣关系对知识型员工业务成就感有帮助;投资过度型雇佣关系中知识型员工金钱财富较强。  相似文献

选择在互联网背景下,企业外部获取的、并与其他组织分享雇佣的类联盟雇佣专业技术人员(简称类联盟雇佣人员)为研究对象,以资源依赖理论和心理学"刺激—认知—反应"模型为依据,构建了职业技能提升→关系承诺→个体创造力的理论分析框架,以揭示柔性雇佣方式下,员工与组织之间基于互惠性相互依赖而结成的新型雇佣关系纽带和相应的创造力驱动机制。实证研究表明,基于职业成长的职业技能提升(包括专业知识和人际网络能力),能够有效激发类联盟雇佣人员的工作或职位相关的创造力;关系承诺在类联盟雇佣人员专业知识提升与创造力之间,以及人际网络能力提升与创造力之间均起到了部分中介作用;关系维系期(连续工作任期)倒U型调节专业知识提升对关系承诺的正向影响,即类联盟雇佣人员任期过短或过长都不利于关系承诺的建立和个体创造力的产生。  相似文献

拥有高组织承诺的员工队伍是组织获取持续竞争优势的重要来源.通过对制造型企业知识员工的问卷调查,验证了组织承诺的三维结构,并以离职倾向为例,运用分层回归分析方法重点探讨了知识员工组织承诺各维度之间的交互对个体效能的影响.结果显示:情感承诺、规范承诺和持续承诺对离职倾向存在显著负影响,且影响强度依次降低;规范承诺可以正向调节情感承诺和离职倾向之间的关系,即规范承诺越高,情感承诺和离职倾向之间的相关性越强.  相似文献

激励员工建言是管理实践的核心要点,建言行为可能是员工认知与情感共同作用的结果。基于认知-情感个性系统理论,采用问卷调查法收集来自华南地区多家企业共303位员工的数据进行分析,研究结果表明:(1)上级发展性反馈和同事发展性反馈显著正向影响员工建言行为;(2)心理安全感和情感承诺在上级和同事的发展性反馈与员工建言行为的关系中起着中介作用;(3)员工神经质水平分别调节了同事发展性反馈与员工心理安全感和情感承诺的关系;(4)员工神经质水平分别调节了心理安全感和情感承诺在同事发展性反馈与员工建言行为关系的中介作用。本研究不仅从认知情感双视角为员工建言研究提供了新思路,也丰富了组织发展性反馈的本土化研究,并为企业打造良好建言氛围提供了针对性建议。  相似文献

究竟是积极还是消极的情感促进员工的创造性绩效,已有研究取得的结论充满矛盾。本文以个体的一般因果定向特质中的自主与控制定向作为调节变量,对190名企业员工进行问卷调查,探讨员工的情感与其主管评价的创造性绩效间的关系。研究结果表明:(1)员工的积极心境与创造性绩效显著正相关,而消极心境与创造性绩效的关系为负向,但不显著;(2)员工的积极心境与创造性绩效的关系受到其因果定向的调节,低控制定向员工的创造性水平会随着积极心境水平的提高而显著上升,高控制定向员工的创造性水平会随着积极心境水平的提高而降低;(3)员工的消极心境与创造性绩效的关系受到因果定向的调节作用,高控制定向的员工,其消极心境与创造性绩效负相关;低控制定向的员工,其消极心境与创造性绩效正相关。最后,研究对所取得结果的管理意义进行了讨论。  相似文献

组织身份的不同内涵,要求和影响着员工的不同行为。然而,一个组织常常表现出不同类型的组织身份,导致了员工行为的混乱——无效行为。已有研究表明,如果组织不同身份的同一性程度高,则员工行为的有效性程度也高。但是,这两者之间关联的内在机理是什么,尚无定论。以员工知觉到的组织身份和他们期望的组织身份的同一性为例,通过对42家企业426名员工的实证分析表明,组织身份的同一性程度越高,员工的行为就越有效,组织承诺中的情感承诺和规范承诺起着完全中介作用,而连续承诺不起中介作用。  相似文献

基于意义建构与意义给赋理论逻辑,本文探究了企业管理创新“TMT承诺—中层管理者支持—基层员工参与”的传递机制;同时,依据组织学习理论,引入组织沟通开放性和外部涉入作为调节变量。利用华南地区530份二阶段跟踪调查企业问卷数据进行实证检验,得到以下结论。TMT规范/情感承诺通过“基层员工直接模仿”(自下而上)与“中层管理者间接传导”(自上而下)的双重机制影响基层员工参与,而TMT持续承诺对基层员工参与的双重影响均不显著;与情感承诺相比,TMT规范承诺通过中层促进基层员工参与的间接效应更强。组织沟通开放性、外部涉入分别正向二阶调节TMT规范/情感承诺与中层管理者支持之间的关系,且两者也正向三阶调节TMT规范/持续承诺与中层管理者支持之间的关系,但是两者对中层管理者支持与基层员工参与之间关系的二阶和三阶调节效应均不显著。研究发现进一步明确了组织内不同层级员工以及内外情境在管理创新实施过程中的重要作用,并为我国企业如何更好提升基层员工管理创新参与提供有益启示。  相似文献
