尽管已有研究认为员工学习目标取向有助于员工创造力的实现,但是关于员工学习目标取向通过怎样的具体机制来影响员工创造力并没有得到系统的阐释。整合了心理机制和社会互动机制,探讨了一个有中介的调节效应是如何影响员工创造力的。研究结果表明:员工学习目标取向对创造力具有显著正向影响,知识共享意愿在员工学习目标取向与创造力之间起部分中介作用;心理安全感调节了员工学习目标取向对知识共享意愿的影响,进一步,心理安全感调节了知识共享意愿对员工学习目标取向与创造力关系的部分中介作用。  相似文献

面对"绩效薪酬能否促进员工创造力"这一问题在管理实践中和理论界存在的困惑及分歧,从"面子"这一独特的中国文化视角,在提炼绩效薪酬特征的基础上,提出了绩效薪酬对员工创造力的影响模型和假设,并通过81家中国企业的467份有效调查问卷进行了实证检验。研究发现,绩效薪酬的信息性通过能力面子压力正向影响员工的创造力,控制性通过自主面子压力负向影响员工创造力。此外,组织支持感和分配公平感在该影响过程中发挥了正向调节作用。  相似文献

基于情绪认知评价理论,构建了一个被调节的中介模型,考察明星员工为什么可能投入到亲组织不道德行为中。对377名员工的两阶段问卷数据分析显示,明星员工与亲组织不道德行为有正向关系,且职场焦虑在其中起到中介作用;面子观念正向调节了明星员工与职场焦虑的正向关系,以及明星员工通过职场焦虑对亲组织不道德行为的间接影响。即当面子观念较强时,明星员工通过职场焦虑对亲组织不道德行为的促进作用更强。  相似文献

知识共享是当前理论界和实践界研究的热点。本研究基于文献研究在理性行动理论以及社会交换理论基础上,探讨员工组织动机感知、损失感知与知识共享意愿的关系以及面子的调节作用。通过对580份调查问卷进行实证研究发现,组织动机感知与知识共享意愿正相关,损失感知与知识共享意愿负相关;面子负向调节损失感知与知识共享意愿的关系;面子正向调节组织动机感知与知识共享意愿的关系。研究结论对于企业促进员工知识共享意愿提升企业创新能力有重要的理论与实践指导意义。  相似文献

通过对273个员工问卷调查数据进行统计分析,运用结构方程、路径分析法和层次回归法探讨了谦卑型领导对员工创造力的作用机制。结果表明:谦卑型领导能显著正向影响员工创造力;知识共享在谦卑型领导影响员工创造力的过程中发挥完全中介作用;主动性人格负面地调节谦卑型领导对员工创造力的直接作用,即对于低主动性人格的员工,谦卑型领导对其创造力的提升更明显。  相似文献

知识共享是组织开发知识资源以增强竞争优势的关键环节。尽管以往研究表明,多种领导风格显著影响了员工知识共享,但目前对包容性领导是否影响、如何影响以及何种情况下更能影响员工知识共享却知之甚少。基于185份科研人员的有效调查问卷数据,考察了包容性领导对员工知识共享的影响效果,尤其是内部人身份认知的中介作用和组织创新氛围的正向调节作用。实证检验结果显示:包容性领导显著正向影响员工知识共享;内部人身份认知在包容性领导与员工知识共享之间发挥中介作用,且组织创新氛围将强化内部人身份认知在包容性领导与员工知识共享两者关系之间的中介作用;组织创新氛围越强,包容性领导对员工知识共享的正向影响以及内部人身份认知对员工知识共享的正向影响亦将随之增强。  相似文献

采用现场调查方法,以湖南、湖北、福建、广东和浙江等地企事业单位614名员工、93个不同职能的工作团队为研究对象,分析探讨了员工建言行为对团队创造力的影响及其内在的认知作用机制。研究结果表明:员工建言行为对团队创造力有显著的正向影响,交互记忆系统中的专长和信任维度采用现场调查方法,以湘、鄂、闽、粤和浙等地企事业单位614名员工、93个团队为对象,应用多元回归方法探讨了员工建言对团队创造力的影响。研究发现:员工建言对团队创造力有显著的影响,交互记忆系统中的专长和信任维度在员工建言与团队创造力之间有部分中介作用,而知识共享则有完全中介效应,团队学习行为在员工建言对团队创造力作用中有正向调节效应。在两条作用路径中,团队学习行为越高,员工建言对交互记忆系统(知识共享)的积极作用越大,进而对团队创造力的影响越强。  相似文献

本文围绕“寻求推动知识型员工提升创造力的有效路径”这一基本研究问题,以41家银行的197名员工为调查对象,在对相关文献进行回顾和分析的基础上,依托社会认知理论构建并运用层次回归分析方法检验了一个包括中介环节的调节效应模型。研究结果表明知识工作者的内生动机对创造力具有显著正向影响;知识共享意愿在知识工作者内生动机与创造力之间起部分中介作用;自我效能感调节了知识共享意愿对知识工作者内生动机与创造力关系的部分中介作用。这些结论丰富了内生动机与创造力关系理论,同时有助于企业深入理解知识型员工内生动机的重要性及其如何通过知识共享意愿对员工创造力发挥作用。  相似文献

基于社会认知理论,探究中国组织情境下谦卑型领导对知识员工创造力的影响及作用机制,并探索心理安全和创造性自我效能在以上关系中所起的中介作用和调节作用.研究采用纵向追踪设计,以环同济知识经济圈的438名知识员工为调研对象,利用问卷调查法先后进行3次数据收集,并对调查所获得的匹配数据进行分析.研究结果发现: 谦卑型领导对知识员工创造力有显著的正向影响;心理安全在谦卑型领导和知识员工创造力的关系中起着完全中介作用;创造性自我效能越高,谦卑型领导对知识员工创造力的作用越强;心理安全的中介作用在创造性自我效能对主效应的整体调节作用之下.研究结论拓展了谦卑型领导理论及知识员工创造力领域的相关研究.  相似文献

研发人员创造力是企业赢得竞争优势的关键驱动因素.通过对国内多个城市183名IT企业研发人员的调查,以知识共享为中介变量,实证研究了团队承诺影响研发人员创造力的作用机制.结果表明,研发人员的情感承诺正向影响其知识共享行为,并进而正向影响其创造力.持续承诺也显著影响研发人员创造力,但它对知识共享行为及创造力均具有负向影响.知识共享的中介效应显著.最后,对企业HRM实践提出相应指导,给出结论与展望.  相似文献

Bats, the only mammals known to possess the real ability to fly, have fascinated zoologists for a long time with their long-distance migration. How do they find their way home from an altitude of kilometers above sea level, where their stunt of ultrasonic echolocation does not work? Recent discoveries supported the theory that bats might be able to use magnetic clues to figure out their own position,just like what birds do. However, the latest results from a joint study by a group of researchers from the CAS, East China Normal University and University of Auckland reveal that bats apply an interesting strategy different from the one underlying birds' orientation technique, though they both are believed to derive information about their position from the subtle changes in the magnetic field of the Earth.  相似文献
